The author explains how new faculty can be successful in an academic context based on inequity, using a coaching approach that emphasizes maintaining one’s integrity. She draws on scholarship about inequity and bias in universities and explores the institutional roles of success embedded in academic jargon, cultural norms, and expected behaviors, as well as how individuals internalize bias as individual fault, then outlines the elements needed for faculty success and equity-driven faculty development in the areas of research, service, and teaching, focusing on maintaining one's own integrity, including how to have agency and a clear purpose in research, how to collaborate with others and connect to communities to have a sense of belonging, how to choose service based on the work one wants to do, the competencies needed to build agency, and how to model the work of breaking the code of academia for students.
